Sage&#039;s online business solutions and connected services support business functions for employers, financial and operations management, sales and marketing, and vertical industries such as healthcare, construction and nonprofits.<\/p> <p>&quot;Businesses are renewing their investments in areas that impact the fundamentals, like driving efficiency, improving cash flow, and attracting new customers. Look Back to Go Forward<\/strong> --take a look at your past procedures and practices as they relate to recruiting.  Know what worked and what didn&#039;t - understanding why. Hire for attitude - train for skills<\/strong> - A resume will give you information on a person&#039;s experiences and background so you can learn what skills they have.  Companies have the ability to train for certain skills and do all the time.  Software changes, protocols change but you can&#039;t change a person&#039;s attitude about life and approach to work.  Hire people whose attitude fits your company culture; If need be, you can train them to acquire the skills your company needs.  New hires should have the ability to learn but the willingness to do so is crucial. <br/> <br/><strong>3.       Past Performance Does Predict Future Behavior<\/strong> - when interviewing and doing background checks - knowing how someone performed or behaved in the past is a strong indicator of what they are likely to do in the future so questions should be based on behaviors.  Unclear answers from former employers should not be accepted. Ask more questions until you are comfortable you know how the potential employee is likely to act in a given situation.  Develop a recruiting strategy based on finding out who people are, not just what they can do. <br/><strong> <br/>4.       Become the employer of choice<\/strong> - this is the &#035;1 recruiting strategy.  If an employer is the employer of choice, everyone wants to work for them and no one wants to leave.  You can control your recruiting budget because word of mouth is your best advertising.  Resumes come to you rather than you having to pay to get them from ads, on-line search engines, etc. <br/><strong> <br/>5.       Put them in the book <\/strong>- it&#039;s important to keep a reference guide.  A reference guide is a recruiter&#039;s best tool.  It has information about everyone in your organization including people who work for you, people who don&#039;t but you wish they did.  An employee&#039;s, likes, dislikes.  What a current employee wants in their next job.  Who&#039;s moving up, out - who is leaving and have they found a new home?  Who took a job where, why.  A good reference guide is a record of what&#039;s happening inside your company and your competitors.  It is a little black book to give the recruiter an edge on their competitors. <br/> <br/><strong>6.       &quot;Hire Hard, Manage Easy<\/strong>&quot; - This is a quote from Alan Davis and this quote says it all. He explained why organizations shouldn't just  consider their current skill needs when hiring new employees.<\/em><\/p> <p> <\/p> <p><em><strong>Workplace  HR &amp; Safety<\/strong><\/em><strong>:<\/strong> Why is it so important for companies to consider future goals when  hiring employees today? Won't some employees move on anyway? Then  organizations can hire new people who have skills they need whenever  someone leaves.<\/p> <p> <\/p> <p><strong>Johnny  Laurent: <\/strong>There  are two main reasons that employers should plan for the future when  hiring staff. First, when you consider the significant cost of hiring  workers, choosing employees who have the best fit for current and  future needs has a direct impact on an organization&#039;s bottom line.  In addition to advertising and recruiting costs, organizations spend  time and money training and getting new hires up to speed. Those  costs add up to one of the biggest budget items a leader has to  manage. The hiring process is expensive. <\/p> <p> <\/p> <p>The  second reason is to minimize disruption within your organization. If  you hire the appropriate person, and you spend time up front planning  where you are headed, the disruption of a new hire will have a  limited impact on productivity. That new hire will become productive  more quickly, and you&#039;ll achieve your goals faster. For example, I  needed a marketing manager for a particular product. Because I knew  we would be revamping that particular product, I didn&#039;t just hire  someone who could fill immediate needs. Instead, I suggest considering a few areas. First, record the current  job requirements. Then consider whether there are any major changes  coming in that area of the company or in that function. Tailor  questions around those criteria and consider who the new hire will  interact with. <\/p> <p> <\/p> <p>Next,  separate the interview into categories. First, consider leadership  ability and the candidate&#039;s strategic and operational capabilities. Listen for certain words that indicate the candidate fits  your needs.<\/p> <p> <\/p> <p>Another  technique is to ask candidates to rate their competency in a certain  area. Their answers indicate their interest in that skill or  function. <\/p> <p> <\/p> <p>Here  are a few specific questions that encourage candidates to reveal  their fit with your organization:<\/p> <ul> <li> &quot;Describe  a situation in which you came into a role and something changed. How  did you handle that?&quot; Listen whether they provide a tactical answer  or a long-term vision. Were they flexible during the transition? <br/> <br/> <\/li> <li>&quot;Tell  me about your work experience in your last job?&quot; Consider  whether the candidate was frustrated with obstacles or was able to  handle them with ease. These marginally valuable customers then take up a firm&#039;s precious capacity and prevent the firm from reserving this capacity for its more valuable customers.<br/> <br/> Second, the way most PSFs were built was by leveraging people, literally building a pyramid structure. Ironically, as technology came on the scene, the pyramids began to flatten as firms started to leverage this technology. The problem is that most firms attempt to build revenue before capacity, always playing catch-up to the workflow and customer demand. This is the inverse of how the majority of other business models work, which all builds capacity before demand.<br/> <br/> Third, the firm of the past tends to focus on efficiency by measuring such things as utilization rates and billable hours. Yet if you study PSF statistics going back at least 30 years, you will find that utilization and realization rates fall within a very tight range. In other words, whether they are using a quill pen or a laptop computer, they can charge only so many hours in a year and realize so much on those hours (in terms of standard hourly rates). The theory compels leaders to believe efficiency is the be-all and end-all of running a profitable firm. This is demonstrably false. The buggy whip manufacturers were a model of efficiency before they were replaced by the automobile. So what if you are efficient at doing the wrong things?<br/> <br/> Fourth, firms of the past worship at the altar of the ABH-Almighty Billable Hour. At least the last two generations of professionals have been told that the only thing they sell is their time. This is unadulterated nonsense, for a fundamental reason-no customer ever buys time. How can you sell something the customer doesn&#039;t buy? Customers buy results, not effort.<br/> <br/> Finally, the model is self-contradictory. Improving efficiency decreases revenue at a faster pace than the hourly rate can increase. Often the first time a professional does something, it takes ten times longer than it does the twentieth time. Unless the billable rate is increased by a factor of ten in the time it takes to do this learning, it will decrease revenue. Worse still, since this is known by the professional, the incentive to get better at something is reduced. This harms everyone-the professional, the firms, and worse, the customer.<br/> <br/> A look at the PKF-the Firm of the Future<br/> <br/> The old model does not explain why professionals are successful, nor does it offer viable alternatives to leveraging the critical success factors of knowledge workers in a knowledge economy. The new business model for the Firm of the Future does. Expressed as an equation, the PKF of Firm of the Future looks like this:<br/> Profitability = Capital management x Effectiveness x Price<br/> <br/> This theory has many advantages over the old one.<br/> <br/> First, rather than focusing on top-line revenue, the Firm of the Future will focus of the profitability of each customer. Not all customers are created equally, and many firms could stand to lose up to 40 to 60 percent of their customers, and in fact they would be more profitable if they did so. Almost every firm will immediately agree with the Pareto Principle that 20 percent of their customers produce 80 percent of their revenue. Few firms have understood what this means if one flows this concept through to their bottom line. Studies have shown that 20 percent of a firm&#039;s customers produce 150 to 225 percent of their profit. This means that they are losing money on the bottom 80 percent. If they could figure out how to just break even on this bottom 80 percent, they would increase profit from 150 to 225 percent.<br/> <br/> Second, the Firm of the Future realizes that it doesn&#039;t sell hours. It creates and sells, and its customers buy, access to and/or the transfer of knowledge, not time. This is a far broader view than thinking about leveraging people and hours. It is about leveraging the collective knowledge of its people. A firm&#039;s knowledge or intellectual capital (IC) consists of three components: human capital (its people), structural capital (its systems, proprietary software, checklists, resources, and so on that enable it to perform its work), and social capital (customers, vendors, suppliers, referral sources, alumni, alliances, and more). These components are the real levers of profitability in any firm, not people hours. One cannot leverage an hour; time is simply time, and all businesses (indeed, all living beings) are constrained by it. So what? There are so many more ways to leverage the three components of IC, but it requires a radical change of mindset to get away from the notion that billable hours drive a firm&#039;s profitability.<br/> <br/> Third, the Firm of the Future will focus on effectiveness, not efficiency. There is not much the average firm can do to squeeze 15 to 20 percent efficiency from its human capital, which are only fallible human beings. The focus on billable hours has hindered professionals from focusing on being effective for their customers. In surveys of how customers select or why they fire their professionals, lack of efficiency is never mentioned. It is always because of behaviors such as: outstanding service, or lack of service; great knowledge or lack thereof; issues such as they don&#039;t ignore me, they are proactive in looking after my interests, or they are aggressive in helping me pursue opportunities. One cannot do all of these things if focused on billable hour quotas.<br/> <br/> Last, firms of the future will recognize they are businesses just like the airlines and software publishers. Businesses have prices, not hourly rates. One would never fly an airline that tried to charge you &#036;4 per minute. The idea is simply ludicrous. In fact, firms need to start pricing up-front for everything they do, period. No more excuses.<br/> <br/> A superior theory<br/> <br/> The late Peter Drucker called our times the era of the knowledge worker. We need to significantly adjust leadership approaches to be successful and profitable. He introduced the concept of knowledge workers in 1959, and most professionals have still not come to grips with the significance of this change. The biggest change is that knowledge workers own the means of production-their brains. This is a radical change from the Industrial Era, when tangible capital was the exclusive property of the business owner. As Drucker said, &quot;In the knowledge society, the most probable assumption for an organization to make is that they need the knowledge worker far more than the knowledge worker needs them.&quot; This means firms have to earn the loyalty of their employees and inspire them. No simple &quot;tweaking of the comp plan&quot; will work.<br/> Like it or not, knowledge workers are volunteers, and one doesn&#039;t micromanage volunteers. Unfortunately, most firms still treat their people as if they were &quot;assets&quot; or &quot;resources&quot; and as if they were owned and controlled like machinery or cattle. They try to fit knowledge workers into predefined jobs, an idea from the Industrial Era&#039;s organizational chart. But jobs don&#039;t have value; only people do.<br/> <br/> The first firms that truly understand what it means to be a Firm of the Future-a professional knowledge firm-will have an enormous window of opportunity to attract, develop, and profit from their human capital investors. The firms that do not will continue to struggle in the competition for top customers and talent. Half of the 574 Canadian respondents said their biggest issue in 2010 was rising costs, which they anticipate will be a challenge again in 2011/<\/p> <p>The survey, conducted as part of a multi-country research program by Sage seeking the views and recommendations of small businesses in Canada, the United States, France, Germany and the United Kingdom, found that Canadian businesses believe the best aspect of doing business in Canada is its business culture and entrepreneurial spirit, while issues related to government, such as red tape, were among the least attractive aspects.  Access to capital and funding was one of the <em>least<\/em> favorable aspects of doing business in the Canada, cited by 21 percent of Canadian respondents, similar to U.S. respondents at 23 percent, whereas in several other countries this was a greater concern and was cited by 40 percent in the U.K. and Germany and 37 percent in France.<\/p> <p>As in other countries, Canadian small businesses feel the government could be doing more to help them directly by reducing bureaucracy and business taxes, and by providing more assistance for start-ups. In the meantime, they expect to tighten their belts in 2011 to gain more efficiency.<\/p> <p>Almost half the Canadian companies surveyed (43 percent) have been in business for more than 20 years and 56 percent support fewer than five full-time employees.<\/p> <p>&quot;At Sage we have about 36,000 contacts with small businesses every day, which helps us stay connected to the pulse of the economy and translate that into better products and services,&quot; said Richmond B.C.-based Sage Vice President Jamie Sutherland. &quot;Canadian small businesses are apprehensive about the health of the Canadian economy and are cautiously optimistic about growth in 2011, so it&#039;s no surprise that they have an eye on containing expenses and will be actively monitoring their finances to prepare for unexpected issues. This is where financial literacy and good use of software tools can make or break a business.&quot; <\/p> <p>While 47 percent of Canadian companies who participated in the study believe the government could provide more support and advice to those starting a business, that concern is greater in several other countries (U.S. 53 percent; Germany 54 percent; France 70 percent) but significantly less in the U.K. (20 percent). Canadian businesses are taking it upon themselves to strengthen and grow:<\/p> <ul> <li>53 percent of Canadian respondents plan to increase internet and online software services with the majority of those focusing on improvements in marketing, sales, and payments processing. <\/li> <li>Among the 39 percent of small businesses surveyed that do not plan on increasing their use of online software, security and online fraud was listed among the top reasons for not doing so. <\/li> <li>30 percent expect to incorporate mobile technology into their business. <\/li> <li>48 percent are looking to reduce expenditures and 42 percent will be monitoring finances more closely, while 25 percent plan to invest in sales and marketing. <\/li> <li>19 percent of Canadian respondents plan on hiring in 2011 with 14 percent planning for reductions. This compares to U.S. respondents, where 13 percent plan to hire and 17 percent anticipate reductions.<\/li> <\/ul> <p>Canadian small businesses&#039; entrepreneurial spirit extends to their choice of advisors: 63 percent turn to their accountant, 40 percent to business associations, and 36 percent to colleagues. Banks and government sources were among the least relied upon at 26 percent and 16 percent respectively, even falling below the modern self-help source, an internet search which was preferred by 30 percent. <\/p> <p> &quot;Canadian small businesses are telling us they have the appetite and drive to succeed but they are being held back by bureaucracy and legislation,&quot; said Sutherland. &quot;The federal government has created a commission that&#039;s focused on understanding where the roadblocks exist. We encourage business owners to let policymakers know their concerns by making submissions to the Red Tape Reduction Commission.&quot;<\/p> <p>The Sage Business Index survey reports are available at <a href=\"http://www.businessindex.sage.com/\" target=\"_blank\">www.businessindex.sage.com<\/a>. <\/p> <p> <strong>Survey Sample<br/><\/strong>The global survey received 6455 responses from small businesses in Canada, the US, the UK, Germany and France. Of the 580 Canadian respondents, 52 percent of them were either the owner/founder or CEO/General Manager and 37 percent accountant/payroll administrator. Some 87 percent of businesses that replied had an employee base of between 1 and 19. Of the businesses, 10 percent were less than 3 years old, 8 percent between 3 and 5 years old with 43 percent of them having operated for more than 20 years.<\/p> <p>A sample size of 580 has a confidence interval estimate of &#043; 4.0 percentage points at the 95 percent confidence level assuming conservative 50/50 response proportions. <\/p><\/span><\/div><table id='zwNextPrev' width='100%'><tr><td style='text-align: left;' align='left'>&lt;&lt; Sage serves 3.2 million small and midsized businesses in the United States and Canada. <\/p> <p>The survey, conducted as part of a multi-country research program by Sage which sought the views and recommendations of small businesses in the U.S., Canada, France, Germany and the United Kingdom, found that American businesses, like their counterparts in other parts of the world, share a common belief in business culture and entrepreneurial spirit as the best aspect of doing business, while dealing with bureaucracy was the highlight of their discontent. After entrepreneurial spirit (53 percent), American businesses next cited access to extensive domestic markets (27 percent) as the best aspect of doing business in the U.S. Twenty three percent of American businesses cited the ease of access to capital and funding as one of the least favorable aspects of doing business in the U.S., whereas in several other countries this was a greater concern and was cited by 40 percent in the UK and Germany and 37 percent in France. <\/p> <p>Slightly more than half the American companies surveyed (56 percent) have been in business for more than 20 years and 45 percent support fewer than five full-time employees. <\/p> <p>Of the American businesses surveyed, 46 percent believe the U.S. economy is on the mend, but only 36 percent have greater confidence in their own prospects for improved business. They also believe that reducing bureaucracy (56 percent), business taxes (48 percent) and the national debt (48 percent) should be priorities to help small businesses. Businesses in the U.S. and Germany were the only ones that identified national debt reduction among the top 3 issues for governments to help small businesses. <\/p> <p>&quot;Small businesses make up 99 percent of the business population of the U.S. and are truly the engine of our economy,&quot; said Sage Senior Vice President Connie Certusi. &quot;Their message for business improvement is clearly focused on simplifying administrative issues and reducing the cost of doing business. What I love about working with small businesses is their willingness to tell it like it is. Even in the face of their challenges they cite the entrepreneurial spirit as the most favorable aspect about doing business in this country. That&#039;s inspiring.&quot;<\/p> <p>When asked about the most difficult challenges faced in the past year and what they foresee as the most difficult challenges for the coming year, respondents cited rising costs, maintaining or growing revenue and gaining new customers. <\/p> <p>Like their counterparts in several other countries, about half (53 percent) of American companies that participated in the study believe the government could provide more support and advice to those starting a business (Canada 47 percent; Germany 54 percent). It is a greater concern in France (70 percent) and a lesser concern in the UK (20 percent). American businesses are taking it upon themselves to strengthen and grow:<\/p> <ul> <li>55 percent of American respondents plan to increase the use of internet and online software services, the majority of those focusing on improvements in marketing, sales, and payments processing.<\/li> <li>39 percent expect to incorporate mobile technology into their business.<\/li> <li>48 percent are looking to reduce expenditures and 44 percent will be monitoring finances more closely, while 32 percent plan to invest in sales and marketing.<\/li> <li>13 percent of the American respondents plan on hiring in 2011 while 17 percent anticipate reductions.<\/li> <\/ul> <p>American small businesses&#039; focus on the entrepreneurial spirit extended to their choice of advisors: 56 percent turn to their accountant, 48 percent to business associations, and 40 percent to colleagues. Banks and government sources were among the least relied upon at 16 percent and 7 percent respectively, even falling below the modern self-help source, an internet search which was preferred by 30 percent.<\/p> <p>The Sage Business Index survey reports are available at <a href=\"http://www.businessindex.sage.com/\" target=\"_blank\">www.businessindex.sage.com<\/a>. <\/p> <p> <strong>Survey Sample<br/><\/strong>The global survey received 6455 responses from small businesses in the US, Canada, the UK, Germany and France. Of the 660 US respondents, 50 percent of them were either the owner/founder or CEO/General Manager and 34 percent accountant/payroll administrator. Some 74 percent of businesses that replied had an employee base of between 1 and 19.
